Sometimes we avoid difficult conversations because we are afraid of the other person’s reaction. But sometimes, we avoid them because we are afraid of our own.
- We are afraid we will cry.
- Freeze.
- Over-explain.
- Apologise too quickly.
- Say too much.
- Say nothing.
- Lose the relationship.
- Lose ourselves.

Avoidance is not always weakness. Sometimes it is a learned way of staying safe. This is why “just speak up” is not always helpful advice. For some people, speaking honestly has not always been safe.

The deeper work is not only becoming more assertive. Sometimes it is learning that your truth can exist without needing to disappear, defend, or collapse.

Disengagement at work is not always laziness. Sometimes, it is leadership.

People do not usually withdraw for no reason. They may become quiet, disconnected, or less motivated when they feel micromanaged, unclear about expectations, unsupported, dismissed, or disconnected from the team.
Motivation is shaped by more than attitude.
It is also shaped by the conditions around people.
Autonomy: do people have voice, choice, and ownership?
Competence: do they have clarity, support, and confidence?
Relatedness: do they feel respected, included, and connected?
When these needs are repeatedly frustrated, engagement becomes harder to sustain.

So instead of only asking:
“Why are they not motivated?”

A better question may be:
“What conditions are making motivation harder right now?”

Forward movement does not always look impressive. Sometimes it looks like one thoughtful decision, one difficult conversation, or one small act of courage.
In leadership, growth rarely happens through grand gestures alone. It happens in the everyday moments where we choose to stay open, listen more carefully, respond more thoughtfully, and keep moving even when the path is not fully clear.

Progress is often quieter than we expect.
