Most of us think feedback begins when we start talking.

The brain thinks otherwise. Before a learner consciously processes a single word of feedback, one question has already been asked: "Am I safe, or is my competence under threat?"

If the brain detects status threat, attention shifts away from learning and toward self-protection. The learner may become quiet, defensive, emotional, or appear disengaged, not because they don't care, but because their nervous system is responding before their thinking brain has a chance to catch up.

How we begin the conversation matters.

Month 8 of Nurse Educator: Year of Practice is all about Feedback Without Fear, explored through the lenses of emotional intelligence, trauma-informed education, and applied neuroscience to think differently about one of the most common things we do as educators.

The first time I watched a learner freeze during a high-stakes evaluation, I thought I was watching a knowledge problem. I wasn't.

The learner who goes still, cannot begin, or stares somewhere past the room has not necessarily forgotten everything they know. Often, their nervous system has shifted into survival mode. The knowledge is still there, but access to it becomes much harder under threat.

That realization changed the way I think about evaluation. The instinctive responses many of us reach for like repeating the question, adding urgency, stepping closer, or filling the silence, can unintentionally increase the very stress response we're trying to interrupt.

Understanding what happens in those first moments has changed the way I teach, coach, and evaluate learners. It has made me wonder how often we mistake a nervous system under pressure for a lack of preparation.

Sometimes the better question isn't, "What does this learner know?"

It's, "What does this learner need right now to access what they already know?"

I don’t know what today’s neighborhood feral cat meeting was about, but it got me thinking.

We talk a lot about helping nursing students develop their professional identity. This week reminded me that ours never stops evolving.

Over the span of a few days, I had difficult conversations that challenged my confidence, opportunities that stretched me professionally, and messages from former students celebrating milestones in their own careers. None of those moments existed in isolation. Together, they were shaping the kind of educator I am becoming.

Professional identity isn’t something we build once and carry for the rest of our careers. It’s reshaped through challenge, reflection, feedback, growth, and the people we have the privilege of teaching.

We’re not just helping students become nurses. We’re becoming different educators along the way. Every interaction is shaping someone. Sometimes, it’s shaping us.

The nursing profession can't build a workforce that serves diverse patients by excluding diverse minds while they're still in training.

The pipeline runs through the classroom. Through which learners we support and which ones we quietly filter out. It starts with one audited policy. One question asked before a judgment gets written down.

None of that requires a curriculum redesign. Just a willingness to look at what's already in the room.

Grateful for the opportunity to present at my first national nursing conference!

I gave my first presentation on educator load, emotional intelligence, and why nurse educator capacity matters if we want people to stay in the role.
